The Role Changed. The Way You Work Didn’t.

What high-performing women miss in senior roles

The Role Changed. The Way You Work Didn’t.

My client, Leena had just stepped into a Director role.

Bigger scope.
More visibility.
Responsible for global strategy.

It was the role she had been building toward.

But a few weeks in, something felt off.

Not in an obvious way.

The work was getting done.
The expectations were being met.

But it didn’t land the way she expected.

WHAT

This is the part most people don’t expect.

When the role changes,
the work doesn’t just get bigger.

It changes shape.

Less direction.
Less clarity on what actually matters.
More expectation to just know where to focus.

And what used to work?

Starts to quietly fall short.

WHY

Because most high-performing women default to what got them there.

Staying close to everything.
Catching gaps.
Making sure nothing slips.

Execution.

That’s how trust was built.

That’s how promotions were earned.

But at senior levels, execution is already assumed.

It doesn’t separate you anymore.

So doing more of it doesn’t move things forward.

It just keeps you operating at the level you’ve already outgrown.

HOW

What we worked on together wasn’t doing more.

It was how Leena was operating.

A few shifts made the difference:

1. Narrowing focus → Fewer things, but owning the ones that actually moved decisions

2. Speaking earlier → Not waiting until everything was fully formed
→ Shaping direction, not just delivering outcomes

3. Stepping out of the weeds → Letting work move without her being in the middle of it

4. Redefining value → Moving from “gets things done”
→ to “moves the right things forward”

This is the shift most people miss.

It’s not about capacity.

It’s identity expansion.

If this feels close to what you’re experiencing right now,

pause and look at it differently.

Not “what do I need to do more of?”

But:

What version of me is this role actually asking for now?
